The closest Iâve come to discrimination is being told I had to be three times as smart, competent, and amusing as male speakers because I was a small, young-looking woman. And, sometimes people ask âoddâ questions about my religion (Judaism). But just because we donât have all the answers doesnât mean we shouldnât keep asking the questions. The question Iâm constantly addressing with other human capital experts today involves why we havenât made greater progress with respect to DI in the organizational setting. It doesnât quite make sense. After all, the business case has been clear for decades. Diverse organizations perform better, are more innovative, and have more engaged employees. In terms of our collective degree of tolerance for those different than ourselves, weâve come a long way. We now even have software thatâs supposed to help us mitigate unconscious bias. So why is DI still such a thorny problem? Here are three speculations. Issue #1: We focus too much on recruitment. Most organizations understand the need to solicit talent from diverse sources and are successful at doing just that. Thanks to new partnerships with high schools, universities, associations, and community groups we may never have engaged with in the past, new employees come in the door looking and thinking differently. Hereâs the thing, though. What happens after these diverse hires start? Usually, theyâre simply swallowed up by the system. We fail to create an onboarding experience thatâs customized to be rewarding to the individual, we donât provide them with the right skill acquisition and we donât provide mentors to whom they can relate. So they leave â" often with speed and disillusionment â" and we are forced to start over with fresh recruits. Issue #2: We make DI a program rather than a culture. This second problem is related to why diverse hires donât stay. The DI âfunctionâ is often relegated to a single person, or maybe a team, thatâs responsible for creating initiatives. Beyond talent acquisition, such programs might include affinity groups and unconscious bias training. But many employees, especially those in the millennial generation, find a narrow focus on DI stranger than no focus at all. A 28-year-old recently told me: âWhen I work at a company, I just want to walk into the lobby and see all kinds of people. I should have no idea whether theyâre in the c-suite or a cube based on how they look. Itâs weird when a company tries too hard, you know? Weâre a diverse country, why isnât this more natural?â And how do we make it âmore natural,â exactly? The importance of DI must be embedded in the organizationâs vision and goals, consistently communicated from the top, and reflected in measurement of performance. Issue #3: Weâre creating biased software. Hiring and performance management software that removes common barriers to inclusion and prompts us to awareness of potential bias is no doubt a brilliant invention. But this software is currently designed and programmed by a very non-diverse pool of people from a limited number of organizations, and this setup has the potential for technology to make bias worse. If we truly want to leverage algorithms as partners in this cause, educational institutions and software companies need to train and employ developers who accurately represent todayâs employee populations. We were born in a time where the world was relatively at peace, and technology was expanding so rapidly, new things became old faster than ever before. With no great war to teach us what hardship was, and so many opportunities opening up to us than our elders ever had, itâs no great surprise that we quickly became the most diverse and educated generation yet. But with all of this advancement came confusion. No longer did traditional methods of marketing work on us, no longer did we strictly rely on wisdom from a family member to make decisions. Armed with newfound technology and nostalgic memories of what used to be, we grew from children to adults and began entering the world, being one of the most misunderstood generations yet. So how have we influenced society? What is our mark? Who are we? Our impact is not always positive, but it is always changing. For instance, we are the generation that feels like we donât need to do anything right away. From owning a home, getting married, or even buying a new car, we often procrastinate these actions to do other things, such as travelling the world, or getting a college degree. The pressure from the generations before us, coupled with the ever advancing technology meant that we didnât have to start a family right after school. We were told that we had to go to school, because we couldnât get anywhere without a degree. Millennials and Education And so we did. In fact, 47% of Millennials have a Bachelorâs or Masterâs degree from a university. That is two percent higher than the Baby Boomers. Yet with the higher percent of education came a higher rate of unemployment, as we entered the workforce at the verge of a recession, when jobs were being shipped overseas, making the degree we had fought so valiantly for nothing more than a piece of paper. Millennials Financial Struggle This affects us financially, because Millennials depend more heavily on credit, and the price of higher education had risen, creating a deep pit of debt that some may never make it out of. Comparing median net worth of our generation and the one before us, we have a net worth of 40% less than Generation X. Millennials are more likely to report a problem with a product, such as cellphone carriers, computer problems, or even service in general, so that the problem can be solved and then move on. This along with the dependency on technology has made Millennials more likely to choose a self-service option when dealing with an issue, such as chatting online with a representative, or even using the self-checkout at the grocery store instead of dealing with a person. Taking a path that has another person on the other side is appealing when we are unable to solve the issue ourselves. Because we have the need to be self-sufficient in as many aspects of daily life as possible, we have given new meaning to the term âside hustle.â While our parents may have had a side job or done some moonlighting, weâve put a new spin on it. Now, sure, we want to make some money, but itâs equally important to be doing something that is of real interest to us or moves us in the direction of our life goals. Millennial Independence We are the generation that has a burning desire to make our voice heard, and so we will find a job within a company that we believe will make a difference, so that our impact on the world is great. And our generation, the great Millennials, make more of a difference in the world than we could ever imagine. We grew up thinking we were entitled to a great life, and still hold that dream high as we research the next big thing, or give our opinion on a controversial topic. Using any self-service route that we can to make ourselves more independent, more popular, and of course, more well off financially. But all of that doesnât quite explain who we are as a whole. We are the most diverse, most educated, most independent generation to venture into adulthood. We are the reason technology is so ingrained into life, we are the reason voices are being heard. Thereâs so much buzz about Millennials. But after all is said and done, are we really that different than other generations? Beyond putting our own spin on the world that was handed down to us, I donât think so. Like those that came before and those who come after us, more than anything else, we want to achieve, we want to be recognized, and we want to be appreciated. We are the Millennials. MET Police Detectives Direct Entry Is Now...Open! Great news this week, as the Metropolitan Police have announced a bold new scheme. For the first time ever, the Met police will be recruiting new detectives, without the need for the new employees to have worked in the police beforehand. This scheme is known as Police Detectives: Direct Entry.Itâs a scheme has been trialled in other areas of the police, such as inspector direct entry, with great success. Now, the MET Police are extending this to even higher positions, with the aim of bolstering both the quality of the police, and shortening the time that it takes to recruit. In this blog, weâll tell you all about the new programme, and the benefits that it will have.Met Police Detectives: Direct EntryThe aim of the MET Police detectives Direct Entry scheme, is to fill the substantial number of detective based vacancies within the police force. As of today, there are approximately 600 detective vacancies. The reason that the police are broadening their range, to recruit outside of the force itself, is that they are aiming to attract candidates with differing skillsets and knowledge than what they would normally get from a normal applicant. Initially, the Metropolitan Police will be taking on 80 detectives, with more set to join later. The Met currently holds 5,500 detectives, from 31,000 police officers. This is a small number, and needs to be increased in order to provide a reliable service to the public.What is Direct Entry?So, what is MET Police detectives Direct Entry? Essentially, Direct Entry requires candidates from outside of the police to apply for a job. Potential Trainee detective constables will go through a comprehensive selection process, and if they pass, will be offered a place on the Direct Entry course. As you can imagine, the selection process is extremely tough. You will not only need to fill in a detailed application form, which assesses your background and compatibility with the role, but youâll also have to take a telephone interview , assessment centre tests and at least one face-to-face interview. Following that, youâll take 18 weeksâ worth of training. The majority of this training will be spread between classroom lessons, and actual work in the field. Whilst training on the course candidates will be provided with a salary equating to just under £30,000. Successful candidates will start the training course in January 2018, with a further round of recruitment coming later in 2018 based on the results of this.Part of the entry criteria for application, is that you must have a degree. This can be in any subject, and trainee detective constables must also have lived in London for 3 of the 6 years prior to application.Why are the Met changing tactics?Itâs well known that the police are facing huge problems, due to significant cuts. This is particularly prominent in areas such as detective work, where there are enormous shortages. Some higher officials within the police have described this as ârationingâ , and there has been recent widespread criticism of the current UK government, whose police cuts are seen by some people as contributing to recent terrorist attacks on the United Kingdom. Along with this, thereâs also the fact that being a detective is extremely difficult. Factors such as the huge workload for detectives, and the pressure that they are constantly under, means that the job just isnât as popular as it used to be. This is why the Met have decided to branch out, and recruit from different walks of life. The hope is that they can plug the gaps in recruitment, by bringing in people with different skillsets, diversifying the role and ensuring that police detectives are able to do more to stop and solve crime.
